论文标题:转型期中国家族企业继承机制研究 Study on Mechanism of Succession of Chinese Family Enterprises in Transformation Period 论文作者 论文导师 吴建华,论文学位 硕士,论文专业 企业管理 论文单位 南京工业大学,点击次数 761,论文页数 97页File Size4809K 2005-12-19论文网 http://www.lw23.com/lunwen_155457/ Chinese Family Enterprise;Inheritor;Succession Mechanism;Strategic Human Resource Management 中国从计划经济体制向市场经济体制转轨的过程中,一个显著的特征就是家族企业的崛起。研究资料表明:自改革开放以来,中国家族企业在经历了20多年发展后,逐渐成为中国经济的重要力量。进入21世纪,随着企业规模的扩大,管理难度的加大和管理问题的增多,中国许多的家族企业都面临着家族企业领导的更替问题。新任家族企业领导如何顺利地从前任手中接过家族企业经营的重任以及如何保证家族企业的持续发展和人事之间的协调和谐,是家族企业领导更替过程中最难解决的问题。因此,转型期的中国家族企业有必要建立一套完整、健全的继承机制,选择、培养继承人,实现家族企业经营管理权的顺利转移,并且,通过继承人来加强家族企业的管理能力,突破家族企业成长瓶颈,促进家族企业可持续发展。 而战略人力资源管理理论的提出正好满足了建立中国家族企业继承机制的需要。战略人力资源管理是为企业能够实现目标所进行和所采取的一系列有计划、具有战略性意义的人力资源部署和管理行为。该理论的一个重要目标就是为了获得和保持企业在未来相当长的一个时期内的市场竞争优势,引导企业成为一个更加灵活、更加合适的组织。所以,本文从战略人力资源管理角度,对中国家族企业继承机制进行了研究。 首先,本文对国内外的家族企业相关文献进行了回顾,总结出国内外学者从继承人、继承计划、企业生命周期和继承模式等方面对家族企业的继承问题的看法和观点,以此作为分析中国家族企业继承问题的基础。然后,总结并分析了中国家族企业的显著特征:家文化、产权制度、家族制管理和企业主的综合素质以及中国家族企业的继承模式。进而,在前面分析的基础上,结合战略人力资源管理的观点,对中国家族企业继承机制的构建提出了意见和建议。最后,得出了本文的结论及进一步的展望。 本文的重点是研究转型期的中国家族企业的继承机制的构建。本文在研究中国经济转型期的背景下,采用实例分析法、比较分析法、图表分析法等方法对中 A remarkable characteristic of economics is the growing up of family enterprises during the economic transition from plan economic system to market economic system in China.Many researches indicate that since the reform and open policy, Chinese family enterprises experienced more than 20 years development, have already become the important strength of the Chinese economy. In 21st century, along with the widen of enterprises" scale, the increase of the difficulty and question of the management, many Chinese family enterprises will face the leaders" subrogation problems.How did inheritors undertake the heavy responsibility from predecessor and guarantee the enterprise"s coordinated harmony between the development and the human affairs, are the best difficult questions in the subrogation process of family enterprises.Therefore, Chinese family enterprises in transition are necessary to establish a whole and right succession mechanism to choose and train inheritors for successful transfering the authority of the management of family enterprises. Via doing this, it can strengthen the management ability, break through the growth bottleneck, and promote the family enterprises" development.The proposed theory of Strategy Human Resources Management satisfied the need of the succession mechanism of Chinese family enterprises.Strategy Human Resources Management is a series of scheming and strategical huaman resource disposition and management action for implementing enterprises" targets.The profitable target of theory is to obtain and keep the market competition superiority of the enterprise in future,and lead enterprise to be more flexible and appropriate.Therefore, this article is based on this point,studys the succession mechanism of Chinese family enterprises.First,this article reviewed the literature which related domestic and foreign family enterprises,and summarized their views in inheritors,succession plans, lifecycle,succession patterns and so on,which were used for the base of analyzing the succession problems of Chinese family enterprises.Then, analyzed remarkable
