企业文化重塑与企业持续发展关系问题是企业文化研究领域的重点内容。本文从四个大的方面展开论述二者之间的关系以及存在的问题和如何解决。第一部分,企业文化概述企业文化是在一定的环境条件下,企业在组织生产经营活动过程中形成的具有本企业特色的文化观念、文化形式和行为模式,以及与之相适应的制度和组织机构,体现了企业及其成员的价值准则、经营哲学、行为规范、共同信念及凝聚力。作者由此展开对文化、企业文化概念、企业文化内容与构成、企业文化兴起与发展、企业文化特征与功能、企业文化在企业中的地位与作用等六个方面的阐述。企业文化在企业中的地位与作用主要体现在:一、 企业文化是企业的灵魂;二、企业文化是实现企业制度执行与企业经营战略的重要思想保障;三、企业文化是实现企业制度创新与经营战略创新的理念基础;四、企业文化是企业活力的内在源泉;五、企业文化是企业行为规范的内在约束。第二部分,企业文化重塑与企业持续发展企业文化重塑的目的就是为保证企业的持续发展,而企业内外部环境的不断变化则要求企业持续发展必须建立在企业文化重塑的基础上。企业文化重塑是企业保持持续发展过程中的活动。这种活动对不同的企业有不同的认识。有的企业明确提出企业文化重塑的要求,这是一种自觉的重塑过程;更多的企业是企业把持续发展当成首要目标,而不自觉地进行企业文化重塑。在这部分论述中重点介绍了企业文化重塑的涵义与内容、企业文化重塑的原则和程序、企业文化重塑的方法、企业文化重塑与企业持续发展关系四大部分。企业文化重塑不是企业发展的包袱,不是花架子、表面功夫,不是只讲花钱不讲回报的活动,企业文化是企业的无形资产,是促进企业健康、稳定、快速发展的生产力,并总结性地指出,企业文化重塑是企业持续发展的基石。适合本企业发展的企业文化重塑对企业持续发展具有正强化作用,可以促进企业的持续发展;不适合本企业的企业文化重塑对企业持续发展具有负强化作用,阻碍企业的持续发展。第三部分,中油吉林石化公司探索企业文化重塑之路,加强企业文化建设,保证企业持续发展。在这一部分中作者介绍了中油吉林石化公司企业文化状况、企业文化重塑的内容、方式、成果。吉林石化公司企业文化重塑工作首先是根据企业扭亏为盈、完成第四次创业目标的实际情况,重新确认现阶段吉林石化公司企业文化类型、基本模式、企业精神。公司企业文化应属于攻坚文化或创业文化;企业文化的基本模式为团结创新类;企业精神的营造以参与、协作、奉献为主基调;重塑后的公司理念:高标准创业,高水平创新;重塑后的公司精神:创业共谋发展,创新永争第一;重塑后的公司作风:高标准,严要求,快节奏,求实效;重塑后的公司目标:把吉林石化公司建设成为中油最大、国内一流、国际知名的大型石油化工生产基地。基于企业文化重塑的目标,结合企业文化重塑的各种方法,如领导牵引法、更新观念法、稳定结构法、训练培养法、机构作用法、目标管理法,由专业机构牵头,开展企业文化重塑工作。吉林石化公司摘掉连续六年来巨额亏损帽子,2002年在大幅减亏的条件下,2003年实现利润8亿元。第四部分是作者在通过对所服务企业--中油吉林石化公司在保持企业持续发展、重塑企业文化工作方面分析和思考后,提出自己的见解、企业文化重塑存在的问题与思考。目前,企业奖勤罚懒的激励机制完全建立在金钱、物质方面的刺激上,按照管理理论,这种方法一旦超过人所承受的能力将不会再起到激励作用。而国外企业的对以人为本观念理解的实质却是以尊重人、解放人为本。对企业文化重塑过程中思想认识层面的问题需要从根本上解决;同时,对操作层面的问题要加强重视程度,要提高执行者的素质,通过执行者掌握工作方法和工作技巧来解决重塑过程中的实际问题。提高职工的重视程度是企业文化重塑工作的关键,是企业持续发展的基础保证;坚持以人为本的原则是企业文化重塑的重要条件,是企业持续发展的人力资源基础;企业文化重塑是市场经济的灵魂,信用是企业文化的集中体现,为企业持续发展提供保障;企业文化重塑只有以创新为主题,才能确保企业的持续发展;企业文化重塑应突出企业个性;企业文化重塑要善于兼容和融合多元文化,为企业持续发展注入新鲜血液;企业文化重塑要注意理论研究和理论创新,为企业持续发展提供理论保证;企业文化重塑具有与时俱进的性质。
Relation between corporate culture remolding and corporate continuous development is the key part in the research on corporate culture. The author stated the relation between corporate culture remolding and corporate continuous development, existing issues and measures for them.The first part: Summary of corporate culture In certain conditions, corporate culture, which reflects the values, business philosophy, criterion of conduct, common faith and cohesive strength of the enterprise and its personnel, means the cultural conception, cultural form and behavior pattern, which are formed in an enterprise when it organizes its production and operation, and the compatible system and institutional framework. Hereby, the author explained the concept in the following 6 parts: culture, concept of corporate culture, contents and compositions of corporate culture, the rising and development of corporate culture, characteristics and functions of corporate culture, and corporate culture status in a corporate and its influences on the corporate. Corporate culture status in a corporate and its influences on the corporate include: first, corporate culture is the soul of a corporate; second, corporate culture is the important spirit guarantee for implementing the corporate system and the operating strategies; third, corporate culture is the concept basis for achieving the innovation on corporate system and corporate operating strategies; fourth, corporate culture is the source of enterprise vitality; fifth, corporate culture is the control for the conduct criterion of enterprise. The second part: corporate culture remolding and corporate culture developmentThe objective of remolding corporate culture is to ensure an enterprise a continuous development. While, the continuous changes of the enterprise’s inside and outside environments require the continuous development of the enterprise base on the corporate culture remolding. Corporate culture remolding is one of activities that an enterprise keeps its continuous development. And different enterprises have different understandings on this activity. Some enterprises have definite requests on remolding their corporate cultures, which are self-conscious remolding courses; while most of enterprises make the continuous development as their first objectives, remolding their corporate cultures unconsciously. In this part, the author emphasized on introducing the following four parts: the meanings and contents of corporate culture remolding, rules and procedures of corporate culture remolding, measures of corporate culture remolding, and relations between corporate culture remolding and corporate culture development. Corporate culture remolding is not the burden for an enterprise’s development; is not the ostensible measure; is not the action demanding expenses while not asking for rewards. Corporate culture is the immaterial assets of an enterprise, and the productivity to make the enterprise develop healthily, stably and rapidly. And the author concluded that corporate culture remolding is the basis for the continuous development of an enterprise. Suitable corporate culture remolding has positive enforcement to the continuous development of an enterprise, which can improve its continuous development; however, unsuitable corporate culture remolding has negative enforcement to the continuous development of an enterprise, which can hinder its continuous development The third part: China Petroleum Jilin Petrochemical Industry Company is exploring the road for remolding corporate culture, enhancing its corporate culture construction and ensuring its continuous development. In this part, the author introduced the corporate culture status of the company, contents and measures of corporate culture remolding and achievements. Based on the actual conditions of reversing losses into profits and achieving the fourth business-establishing objectives, China Petroleum Jilin Petrochemical Industry Company reaffirm the existing corporate culture type, basic mode and the corpor
