论文标题:“师徒结对”之研究 Study on the "Teacher and Pupil Twining" Program 论文作者 论文导师 代蕊华,论文学位 硕士,论文专业 教育 论文单位 华东师范大学,点击次数 135,论文页数 82页File Size4463K 2006-08-01论文网 http://www.lw23.com/lunwen_91704802/ secondary school; beginning teachers; "Teacher and Pupil Twinning" system 我国的师资培养有“以老带新”的传统,很多中小学都采用为初任教师指派经验丰富的指导教师进行“传帮带”的方法来缩短其适应期并帮助其尽快成熟,而目前我国拥有着世界上最庞大的中小学教师队伍,每年有大量初任教师进入教师行业,帮助这些初任教师尽快适应并热爱教师工作,对于我国教师队伍的建设具有重要的意义。 尽管“师徒结对”的带教模式是我国中小学校中培养初任教师的主要形式,但我们对初任教师这个特殊群体的特点和需要缺乏系统研究,对初任教师的支持和帮助不仅缺乏制度上的保证,而且在“师徒结对”工作中对初任教师培养的目的、内容和方式等方面还存在很大的盲目性。为此,本研究以海口市中学初任教师为研究对象,借鉴美、英、日等教育发达国家对初任教师入职教育的经验,对海口市中学初任教师的“师徒结对”现状进行了深入调查,在此基础上提出了提高“师徒结对”效果的建议和对策。 论文共分四部分,在介绍对初任教师“师徒结对”研究背景和研究意义的基础上,第一章重点介绍了英、美两国的初任教师的入职教育制度,分析了我国初任教师“师徒结对”的现状。第二章以海口市中学初任教师“师徒结对”为例,对海口中学初任教师“师徒结对”的现状调查结果进行了描述:几乎所有的教师和学校领导都认为学校开展“师徒结对”工作很有必要,“能缩短初任教师的适应期”,大部分指导教师能认真负责地履行指导任务,并能有效地在教育教学方面提高“徒弟”的能力,而绝大多数的初任教师也具备了基本的专业知识和职业素养,且能虚心听取导师意见并积极改进。但部分指导老师也表现出对指导工作缺乏系统性、周密性,不注重教学反思,忽视对教育理论的学习等局限性,而初任教师本身也存在角色转换困难、课堂教学能力缺欠等弱点,同时,学校管理中也存在过程管理不到位、考核机制欠科学、激励措施不兑现等弊病,并对其原因进行了深入的分析。第三章,围绕着如何完善中学初任教师“师徒结对”,有针对性地提出了对策和建议。研究认为,要赋予“师徒结对”新的内涵,指导教师要在作风上以身作则,在业务上严格要求,生活上热情关怀,才能带出一支高素质的初任教师队伍。初任教师要主动进行心理调适,加快角色转换进程,虚心向老教师学习,不断提升自身的教育教学能力和水平。学校应做好指导老师的选拔、配备和考核工作,各职能部门狠抓落实和监督检查,推行发展性教师评价制度。同时,有关教育行政部门要检查和督促学校把好录用关,帮助大学和中学建立起全方位的伙伴关系,共同承担起促进初任教师专业发展的任务。 "Teacher and Pupil Twinning" program is a traditional on-the-job training way for beginning teachers. In our country, many elementary and secondary schools appoint experienced teachers to help the beginning teachers by passing their expertise to shorten the adaptation and to help them maturity as soon as possible. At present, our country is not only having the world"s largest elementary and secondary teachers, but also a large number of beginning teachers enter the teacher profession each year, therefore, it is significant to help these beginning teachers to adapt and to love the profession.Despite our country have primarily adopted "Teacher and Pupil Twinning" program for a long time, it also need systematic research on these beginning teachers" characteristics and needs. Moreover, it not only lacks institutional guarantees in helping these beginning teachers, but also exists some blind purposes, contents and ways in "Teacher and Pupil Twinning" program. Therefore, this research takes the beginning teachers in Haikou secondary school to study, applies the relevant theory of education and psychology, benefits from some developed countries such as the U.S., Britain, Japan, and other countries, investigates and interviews some beginning teachers who have attend "Teacher and Pupil Twinning" program in Haikou secondary school, finally addresses some countermeasures and suggestions.This paper consists of four parts, depend on the research background and the research significance of "Teacher and Pupil Twinning" program, Part 1 presents the induction program for beginning teachers in the United Kingdom and the United States, analysis the present situation of "Teacher and Pupil Twinning" program for beginning teachers in our country. Part 2 takes the "Teacher and Pupil Twinning" program in Haikou secondary school to study, describes the present situation of "Teacher and Pupil Twinning" program in Haikou secondary school. The detailed information as follows: Nearly all teachers and the school administrators all regard it is necessary to develop "Teacher and Pupil Twinning" program; "Teacher and Pupil Twinning" program can reduce the beginning teachers" adaptation; Most experienced teachers can responsibly fulfill the instruction duty and effectively enhances the beginning teachers" ability in teaching aspect; The majority beginning teachers have the basic specialized knowledge and the professional accomplishment, also could keep an open mind for the experienced teachers" opinion and have positive improvement. But some experienced teachers lack systematic in instruction work, not pay great attention to teaching reflection, neglect to study education theory and so on. The beginning teachers also have the role transformation difficulties, lack classroom instruction ability and so on. Meanwhile, the school administration also has some ineffective management, the inspection mechanism lack science, then drive measures do not cash and so on. Part 3 proposed some countermeasures and suggestions according to how to make "Teacher and Pupil Twinning" program perfect. The research believed that, experienced teachers need to set them as examples in the attitude, need to be strict in service, need to be warm in life; Beginning teachers need to make psychological adjustment positively, need to speed up role transformation, need to study modestly, need to promote own teaching ability unceasingly; The school need to select, provide and assess the experienced teachers, other departments vigorously promote the inspection work and carry out the development teacher appraises system; Meanwhile, the related education agency needs to inspect and supervise the school works, help universities and secondary schools establish omni-directional partnership to promote beginning teachers" professional development.
